BU7039 Understanding and Managing People Assignment Sample
Introduction
Leadership is one of the most critical aspects of an organization that can significantly improve the possibility of operating in the marketplace effectively. In this connection, the case of Coffee and Cake (C&C), which is a privately owned company that runs an established chain of cafes in sixty locations around the UK has been considered to evaluate the entire assessment along with understanding the real business challenges while focusing on a few models and theories.
This can improve the prospect of a better understanding of leadership and managing people along with interventions that are required to help leaders to maintain and retain employees effectively. Apart from this, a reflection on the learning experience would be justified with the support of a reflective model for evaluating the experience.

Table 1: PESTLE analysis
The leadership team thinks that the employment environment has changed in the past few years because of the COVID-19 pandemic, Brexit, and the current economic constant pressure (Adeleye et al., 2020).http://BU7039 Understanding and Managing People Assignment Sample
For instance, changing work aspirations have altered the way companies operate the financial system and have provided an opportunity for some business owners who were making life difficult for others. Social problems and ethical practices appear to be obtaining more attention, putting pressure on companies to continue operating equitably and morally (Alvesson & Willmott, 2012). http://BU7039 Understanding and Managing People Assignment Sample
The current leader also believes that employee perceptions have started to shift as the traditional method to manage and lead people is now being challenged. People management is critical for achieving workplace goals and experience and observation can significantly help a leader to manage people (Belbin, 2010).http://BU7039 Understanding and Managing People Assignment Sample According to the context of CIPD, better people mangement influences positively the perception and it can manage and develop management in the organization (CIPD, 2023).http://BU7039 Understanding and Managing People Assignment Sample
Presenting the example of C&C has been noted that the company has been establishing its cafes in 60 locations around the UK. There are significant problems that the company has faced such as decreasing sales, issues with unpaid debt, and the COVID-19 pandemic being the major driver creating issues in terms of financial prospects along with poor management and leadership.
Even, the major concern in the leadership has been identifying terms of staff turnover, which was running over 100% in the year 2019 and employee engagement is also very poor in several coffee shops. Moreover, it has been identified that the Glassdoor of C&C has scored 3 out of 5, which is comparably a very low score referring to the major competitors.
However, several positive aspects have been represented in the comment section of Glassdoor, as a few of them have stated that there are lovely customers, supportive staff, and better discounts.
In contrast, there are major issues in terms of lack of management skills, opportunities, payroll, inefficient behaviors of managers, and unethical aspects along with a lack of trained staff.
From this aspect, it can be stated that C&C is very inefficient in terms of managing its workforce along with the organization’s management. It has been noted that lack of management skills is the primary reason, due to which the comments are reflecting a negative perspective on the company.
Moreover, leaders and managers are the most important individuals who can significantly prevent a company from any sort of challenges in the existing marketplace (Santa‐Maria, Vermeulen & Baumgartner, 2022).http://BU7039 Understanding and Managing People Assignment Sample Apart from this, CIPD states that fairly rewarded should be given to people that enhances secure living (CIPD, 2023).http://BU7039 Understanding and Managing People Assignment Sample
It has been noted that the leadership team of C&C has recognized that they are required to focus on the labor market along with examining the approach of leading and managing people.
This has a significant impact on employees because, with better management and leadership, employees can lead towards having a positive mind of addressing organizational aims and goals (Pattnaik & Jena, 2021). http://BU7039 Understanding and Managing People Assignment SampleMoreover, it has been noted that CIPD 2022 ‘Good Work Index Report’ identifies challenges such as pay inequalities and benefits, job security,
work-life balance, job quality, workplace relationships, equity and fairness along with health and wellbeing (CIPD, 2023).http://BU7039 Understanding and Managing People Assignment Sample
Apart from this, the leadership team of C&C has focused on establishing a preferred approach to leading and managing people that can benefit them in better learning and development context.
This can enhance their business profitability, however, the comments at Glassdoor such as “Head office only cares about the numbers, not the people” refer to the fact that the head of the organization is significantly incompetent in terms of managing the entire organization effectively.
Intellectual capital and human capital are terms used to describe the worth of the individual in an organization (Pattnaik & Jena, 2021). http://BU7039 Understanding and Managing People Assignment SampleNowadays, every company emphasizes this aspect in today’s world and companies get a return on investment positively by the caliber of their employees.
However, CIPD refers to giving employees the voice and choice they need to shape their working lives along with allowing a work–life balance (CIPD, 2023).http://BU7039 Understanding and Managing People Assignment Sample People are the company’s most important assets and they offer the time that is reserved or required by their managers (Hofmann & Jaeger‐Erben, 2020).http://BU7039 Understanding and Managing People Assignment Sample The very same context has been identified in the case of C&C, which is required to be taken into account by the head management of the organization to reduce issues and challenges that have been already faced by the company.
Hence, it can be stated that C&C’s leadership is required to focus on those management contexts effectively with the support of a better selection of higher executives to manage the employees.
Apart from this, they should focus on an ethical leadership theory that significantly focuses on leading, motivating, inspiring, and making employees feel that they are significant to the company along with focusing on practicing a selfless attitude (Banks et al., 2021). http://BU7039 Understanding and Managing People Assignment SampleThis can improve the working environment in the company along with abiding by the principles and values of morality.
Question 2:
The current approach and a potential new approach to leading and managing people
Following the case study of Coffee and Cake, it is identified that the people management of the organization needs to be changed. On the other hand, employees are always considered as a base of strong as well as long-running companies, as they perform as the executive limbs of businesses (Collings et al., 2019). http://BU7039 Understanding and Managing People Assignment SampleThis is indicating that employees should be treated and managed properly to achieve success in a business and to ensure organizational performance improvement.
On the contrary, the case study of C&C has made it clear that there is a huge gap in managing employees, which is resulting in decreased organizational performance and financial losses continuously. This is the reason that on online sites such as Glassdoor, there are comments like “Nothing at all was positive”. Moreover, the comment section of Glassdoor also includes a comment – “Never put enough staff on shift. Bad at giving breaks, you can work an 8 to 9-hour shift and not be given a 30-minute break. Never know when your shift will end”.
This is also indicating that people management at the company is not up to the mark and even the availability of employees is not managed properly for customer service.
Considering the overall situation of the organization in terms of people management, it would be beneficial for the management of C&C to consider the talent management approach.
Talent management approaches are concerned with recruiting and developing a workforce, which is productive and stays with an organization for the long term as well (Juarez Tarraga et al. 2019).http://BU7039 Understanding and Managing People Assignment Sample The major issues that the company is witnessing in people management are the high rate of employee turnover and employee dissatisfaction.
This is the reason that the talent management approach would be beneficial for the company as it would not only guide the management of C&C to ensure employee satisfaction but also would help it to deal with the challenge of the high rate of employee turnover.
Apart from that, the comments on Glassdoor have also made it clear that people management issues of the company also include challenges related to payroll, the behavior of managers, a lack of promotional opportunities, and others.
Relating to this concern, managers should be able to make fair decisions regarding employee payment and provide them with potential growth opportunities (Amushila & Bussin, 2021). http://BU7039 Understanding and Managing People Assignment SampleAdditionally, it is also the responsibility of organizational managers to be focused on providing fair treatment to employees and encourage them to share their requirements, which can guide managers to know the needs of employees and satisfy them (Hassanein & Ozgit, 2022). http://BU7039 Understanding and Managing People Assignment Sample
These are all being neglected in the workplace environment of C&C, which resulted in employee dissatisfaction and decreased performance.
The main components of the talent management approach are the alignment of talent goals with the objectives of the organization, fulfilling expectations of employees and delivery on hiring promises, and relying on information or data to make better decisions for workforce management (Duggan et al., 2020).http://BU7039 Understanding and Managing People Assignment Sample Considering the components of the talent management approach, it would be possible for the management of C&C to ensure the improvement of employee motivation and engagement level through this approach, along with mitigating the issue of employee turnover and dissatisfaction.
The talent management approach provides organizational management efficiency in workforce planning, training and development, recruitment, performance management, and providing growth opportunities, compensation, and benefits (Kaewnaknaew et al., 2022).http://BU7039 Understanding and Managing People Assignment Sample Hence, with the use of this approach, it would be possible to provide growth opportunities and fair payment to the employees of C&C, along with providing them with a better place to work and grow, which in turn, ensures employee motivation and engagement.
In this regard, the ideas of Herzberg’s two-factor theory indicate that hygiene factors and motivational factors should be maintained by organizational managers and human resource managers for ensuring the improvement of employee motivation and engagement levels (Siruri & Cheche, 2021).http://BU7039 Understanding and Managing People Assignment Sample
Specifically, hygiene factors should include physical working conditions, salary, job security, and status; while, on other hand, the motivational factors should include promotional opportunities, a sense of achievement, responsibilities, and recognition. These all can be ensured with the talent management approach.
According to a survey conducted by Statista, approximately 51% of respondents agree that work-life balance is the most crucial attribute for increasing employee engagement and approximately 43% of them agreed that career advancement opportunities are important for employee engagement (Statista, 2022) (Refer to appendix)
. On the contrary, there is no significant career advancement opportunity provided by C&C to its employees, as highlighted in the comments of Glassdoor. Long-lasting employees at the organization are not appreciated or rewarded and they get low pay and no training is provided. These all point out the need for a proper talent management approach.
Through the talent management approach, organizational managers of C&C should ensure providing support to maintain work-life balance, career development opportunities, proper compensation and benefits, continuous learning opportunities, and maintaining employer ethics and values. This is because these all are significant factors for employee engagement, as identified in the survey of Statista (Statista, 2022).http://BU7039 Understanding and Managing People Assignment Sample
Considering the current situation of the organization in employee management, the talent management approach is appropriate for its management team to overcome the challenges such as employee turnover, dissatisfaction, and others.
Moreover, through the use of this approach, the management team of C&C would be able to lead employees positively and secure a positive workplace environment that would further influence organizational performance and profitability positivity.
Question 3:
Considering the attributes of the talent management approach, adequate learning and development arrangements are likely to be created by the managers of C&C. Through this learning facilitation, the company manager would be able to successfully retain and engage valuable employees to ensure business success.
Development of people management skills
The topmost concern in this context highlights the involvement of a training arrangement for the managers of the organization as an integral part of developing effective people management skills under the shape of a talent management approach.
These people management skills reflect the creation of a proper work schedule for the employees to avoid the consequences of extreme workload (Vanheusden et al., 2020).http://BU7039 Understanding and Managing People Assignment Sample Apart from that, the case study also indicated the existence of horrible management with no training at all. In this case, the implications of unfair business operations can also be highlighted with the existence of partial bias.
The focus of the training in this case would be kept on the maintenance of greater transparency and integrity with leadership and management as a substantial parameter of helping C&C to achieve their business goals over the next 3 years. The traditional talent management model can be considered in this case.
The theoretical understanding reflects ensuring a strong connection within an organization with the core and typical HR functions as an integral part of retaining employees with their skills growth and addressing the business needs (Shet, 2020).http://BU7039 Understanding and Managing People Assignment Sample Similar consequences can be certified from the perspective of C&C to prevent the attributes of unfair and biased management operations.
Engagement with learning workshops for maintaining health and safety, providing performance appraisal
According to the case study, subsequent focus can also be kept on the incidents where the management of the organization is considered underqualified and not trained. In this regard, the managers and leaders of the organization are required to be engaged in a learning workshop.
Along with this, adequate health and safety violations are also reported on behalf of the company management. In this case, the leadership workshop would focus on providing sufficient knowledge and skills in terms of maintaining proper health and safety standards in the workplace (Chi et al., 2020).http://BU7039 Understanding and Managing People Assignment Sample This aspect can be supportive from the managerial perspective to put a positive influence on employee motivation based on which employee retention and engagement can be ensured.
The consequences of the job characteristics model of Hackman and Oldham can be taken into account in this context. The theoretical evaluation is based on a certain idea where a particular task is considered to be the key aspect to ensure employee motivation. In the case of C&C, the company is noted to put inadequate focus in terms of appreciating or rewarding the longstanding staff and employees. In this case, the aspects of comparatively low payment are also reported along with the problem of little to no training for the staff.
Due to this reason, C&C should be attentive to properly appreciate and reward the employees as an integral part of extending their motivation and engagement level on behalf of the core business objectives and values (Alsuwaidi et al., 2021).http://BU7039 Understanding and Managing People Assignment Sample
Apart from that, this aspect can also be compared with the understanding of the job characteristics model where the managers of C&C would be able to conceptualize performance appraisal of their employees to empower the motivation level with the provision of performance appraisal systems.
Development of employee-centric focus through training
Following the case study information, C&C is observed to operate with terrible payroll systems where blame is put on each other rather than considering their own mistakes. Moreover, the ineffectiveness of the management can also be highlighted as the managers within the company do not listen to others.
In this case, the managers of the company are likely to be involved in talent management training to ensure employee centricity within their visionary approach (Sinha, Varkkey & Meenakshi, 2020). http://BU7039 Understanding and Managing People Assignment SampleWith the help of this strategy, C&C management would be able to maximize the aspects of employee motivation as an integral part of supporting in increasing the retention and engagement for driving business success.
However, the development of managerial skills should also be conceptualized within the talent management training to make the manager capable of establishing a fair management process.
In this regard, the situational leadership theory can be evaluated, which reflects that leaders should take adequate actions concerning situational requirements (Wuryani et al., 2021). http://BU7039 Understanding and Managing People Assignment SampleThis theory is likely to be considered by the company manager to create a collaborative atmosphere within the workplace environment where blaming each other would be avoided.
On the other hand, the attributes of employee centricity can also be improved by the company managers in consideration of the contingency theory of leadership. That theoretical analysis usually focuses on the influence of specific situations or circumstances on the effectiveness of leadership ability (Heller, 2019).http://BU7039 Understanding and Managing People Assignment Sample C&C
managers in this case must be attentive to consider the contingency approach of management as an integral part of preventing unfair business operations and activities such as terrible payroll systems and others.
Learning and development interventions for corporate guidelines
The management and leadership of C&C should focus on conceptualizing strict corporate guidelines within the workplace atmosphere. The case study information indicated the incidence of bullying with the active engagement of the managers.
Potential unit managers and headquarters of the company are also considered to be incompetent according to some previous employees’ perspectives. In this regard, strict corporate guidelines for the prevention of unethical workplace practices like bullying and discrimination (Samara et al., 2020) is need to be implemented. This aspect would largely help C&C to empower the existing capabilities of their leadership and management approach under the shape of talent management.
The overall strategies as well as learning and development requirements through training have signified the need for proactive and critical implications of the leaders and managers within C&C to create a flexible and employee-friendly environment. As a result of this, employee retention and engagement can be ensured for driving the success of a business.
Question 4:
As per my personal belief and understanding, I can state that session 3 has helped me to assess my performance within this module. Thereby, it has provided me with sufficient knowledge and understanding of assessing the current leadership style and focuses on understanding the potential approaches that would help businesses to achieve their aim in the current competitive workplace around the globe.
Hence, it has helped me to understand the importance of different approaches that have been discussed throughout the session in terms of enhancing the performance of the workforce to achieve certain objectives. The initiatives and approaches adopted by leaders assist in developing personal skills regarding the understanding of values, cultures, and leadership in terms of management behaviors (Tortorella, van Dun & de Almeida, 2020).http://BU7039 Understanding and Managing People Assignment Sample
Based on Kolb’s Cycle of Reflective practice, helps an individual to learn from my experience attending the sessions for becoming a potential leader based on my professional career (Ryder & Downs, 2022).http://BU7039 Understanding and Managing People Assignment Sample About this particular theory, I was able to understand the importance of the session in terms of the concept of reflective observation. In my case, I was able to focus on the experience that I have acknowledged during the overall session in terms of the potential leadership qualities to enhance the overall performance within the workforce.
For instance, it has provided me with the ability to understand the quality of leading and managing people within the workforce in terms of achieving greater success and targeted objectives. Based on the third session, I have gathered knowledge regarding the responsibilities and initiatives that could be adopted by a leader in terms of enhancing the workforce’s capability and performance.
Based on Kolb’s Cycle of Reflective practice, helps an individual to understand different initiatives that could be helpful for future initiatives in terms of becoming a leader or improving their role in any other profession in terms of their reflective understanding (Vince, 2022). http://BU7039 Understanding and Managing People Assignment SampleAs per the session, I have noticed that rewarding people fairly within the workplace is one of the most potential initiatives that could be adopted by a leader in terms of enhancing the overall performance of a workforce.
In terms of the concept that has been discussed during the sessions, I have acknowledged that it has helped me to bring up significant factors in terms of improving the overall discussion aspect within the assignment. Therefore, I have found that it has been challenging for me to understand the different initiatives that could be elected by potential leaders in terms of becoming prominent in witnessing performance growth within the workplace.
It has also challenged me to focus on the different factors that are being adopted by a potential leader in terms of improving the efficiency of the workers to achieve certain objectives within organizational management.
During this particular module, I have witnessed that my thinking has shifted as there were several different factors in terms of becoming a potential leader in a competitive workplace environment.
As there have been different initiatives and factors that could be implemented by a leader to be effective in terms of enhancing employee performance, it has made me shift my thinking regarding a particular initiative or an approach in terms of leadership quality.
However, the shift in my overall thinking during this module has helped me positively to adapt and understand the different approaches that could be adopted in terms of becoming a potential leader.
In terms of my reflection and performance within this module, I am going to be focused on understanding the different initiatives and factors that have been covered in the other sessions to be more effective and precise regarding my knowledge of becoming a potential leader.
In the next module, I will try to focus more precisely on every initiative that has been discussed throughout this session regarding the approaches. Therefore, it would help me to improve my overall understanding of the responsibilities and the position of leaders in terms of becoming successful and maintaining a positive workplace competitive environment.
Apart from that, I would also like to incorporate a more profound analytical approach to case study analysis like the one, I did in this paper. Furthermore, in future instances, I would also create a timeline of my activities, which would help to estimate the overall competency I possess in different module sections.
Based on the results that this timeline would generate, I would be able to improve my performance and overall competency. Additionally, I would also take support from my peers whenever required and would ask them to review my work, especially in terms of the academic writing that I would be presenting. I believe doing so would help me to gain a more diverse perspective toward my work and gain feedback that would allow me to improve.
Conclusion
Based on the discussion and findings in the above study it can be implicated that leading and managing people serves to be one of the most essential aspects that drives the performance of a company. The case of C&C has helped to elucidate the importance of leadership in maintaining the morale and motivation levels of employees.
Furthermore, the study has also helped in understanding the way effective leadership and management in the company can improve customer services which process to be quite essential in retaining customers and achieving a higher customer satisfaction rate.
Apart from that, new approaches to leading and management have also been discussed which have been developed based on the shortcoming of previous management failures. The new management techniques are less autocratic and help increase the focus on the workforce rather than creating a hostile working environment where employees and not satisfied with the working condition.
